AI in the Workplace: How Interview Automation Is Changing the Labor Market in Ukraine

The Nova Group has deployed an AI agent for initial interviews in sixteen countries and estimates savings in the thousands of hours. Meanwhile, on DOU, a single Front End job posting attracts nearly two hundred applications, while a posting in the “Military Affairs” category receives just over one. Hiring automation solves the throughput problem, and this challenge is by no means unique to every market segment. Recent salary reports show who the market is paying in this scenario.

How much does a specialist cost

According to DOU’s summer salary report, in June 2026, the median salary for Ukrainian developers was $3,500—the same as in June 2024, and $50 more than in December 2025. In the two largest compensation groups, salaries remained unchanged over the past six months: senior developers earn $4,500, and mid-level developers earn $2,500. The study covered 4,541 responses.

There has been movement at the lower levels. Interns saw a $100 increase, juniors a $90 increase, and both returned to 2022–2023 levels. Among high-paying roles, trends are mixed: System Architect rose by $500 to $7,000, while Principal SE saw a $408 decrease.

Testers present a different picture. Median QA salaries have increased across all major specializations: Manual QA—by $200 to $2,000, General QA—by $175 to $2,700, and Automation QA—by $438 to $3,663. Certain niche areas among developers also saw significant increases: the median salary for senior Python developers rose from $4,640 to $5,000, while that for senior Go developers jumped by $1,000.

The overall picture depicts a market where the average salary for specialists remains stable, while salaries are shifting within specific segments.

What They Set as the Entry Threshold

The largest Ukrainian example of recruitment automation is in operation at the European division of the Nova Group. According to Forbes Ukraine, an AI recruiter named David conducts initial interviews in sixteen countries in the candidate’s native language, tests basic knowledge, and calculates the percentage of fit for the position. The subscription-based system was developed by the Ukrainian startup Careeo.tech.

The economics are compelling. Nova Post Europe employs six recruiters; the company hires up to 500 people per year in Europe, and a single job opening can require up to 50 initial interviews. David costs about one-third as much as a human HR professional and saves up to 4,000 hours each year. About 40% of candidates are interviewed in the evening or on weekends, when recruiters are unavailable. Only one candidate declined to speak with an agent.

The limitation that had long dictated hiring speed has disappeared: the number of interviews per day no longer depends on team capacity. It’s important to understand exactly what was automated. David works on operational roles where requirements are standardized and the flow of candidates is already abundant. The decision on who passes is made by the same six people.

197.6 applications per job opening and 1.3 in the neighboring category

Just how unevenly distributed this flow is can be seen in DOU’s monthly statistics. In June 2026, the average number of applications per Front End job posting was 197.6, with 122 open positions. For Flutter, it was 117.8; for Node.js, 94.9; for QA, 76.7 with 358 job postings; and for PHP, 66.9.

In the same month and on the same platform, the “Military Affairs” category had 407 job openings and 1.3 applications per opening. Hardware had 278 job openings and 2.3 applications. “Embedded” had 159 vacancies and 4.2 responses. The gap between the most competitive and least competitive categories exceeds 100-fold, and no automation of the interview process can change that.

The trends are also mixed. According to DOU’s quarterly review, in March 2026 the platform set a record for the past fifty months: 7,987 job openings, 22,800 candidates who applied, and 131,000 applications. Last year, an average of 19,400 specialists applied each month, resulting in 109,000 applications. The DOU average is 26 applications per job posting.

Front-end job postings rose from 132 to 197.6 applications over the quarter. Competition in the market’s most crowded category has increased by 1.5 times over the past six months. There are two reasons for this, and the DOU editorial team explains them directly: in some categories, more candidates entered the market, while in others, the number of users remained roughly the same, but they submitted more applications.

At the same time, deftech had 1,120 job openings in March—one-seventh of all positions on DOU—and 8,997 applications for them, or eight per opening.

Why Volume Doesn’t Translate to Success

The same pattern can be seen outside the IT sector. According to data from the State Employment Service, in the first half of 2026, employers posted over 240,000 job openings, 131,500 of which were filled, while approximately 230,000 people were registered as unemployed. Some positions received not a single application over the course of six months: railcar engineer, electric train engineer’s assistant, train electrical mechanic, aircraft cleaner, and meteorological technician. The service cites the gap between companies’ requirements and job seekers’ qualifications and career plans as the reason.

Vladislav Grezev, founder of Lobby X, described this gap most vividly. Over the course of a year, the platform posted 12,121 military job openings for 479 units and received 283,483 applications from 68,692 unique candidates; the company subsequently abandoned its initial model of providing personalized support for each candidate, as the scale of the operation had outgrown manual management. At the same time, according to Grezev, the deputy minister was seeking a cybersecurity specialist at a salary of 25,000 UAH, while the market value of such a specialist is closer to $5,000. Any form of automation can process this job posting more quickly, but it cannot fill it.

Salary data adds another layer to this picture. DOU shows that compensation depends on the date of the last review: for those who received a raise within the last six months or haven’t received one at all, the median stays around $3,500 overall, while for those whose salaries were reviewed one or two years ago or earlier, it stands at $3,867 and $4,000. Among testers, the pattern is the same: $2,200 versus approximately $2,800. Companies are raising lower salaries to retain employees and hardly negotiate at all for the top tier.

As a result of this system, candidates lose sight of the logic behind these decisions. The market has started to produce candidates

Where there are only a handful of applications for a job opening, the market responds not with a faster hiring funnel, but by producing specialists. The State Employment Service has invested in retraining: 37,000 people completed additional training in six months, and another 4,100 received vouchers for a new profession. Private schools are doing the same in the defense sector.

Choice31 has launched a three-month Miltech Product Management course and clearly defines its target audience: product managers, business analysts, and project managers in IT who are turned down for miltech roles due to a lack of hardware experience. The course positions itself as a solution to remove this specific selection barrier. Special terms apply for military personnel and veterans, and FRACTAL—which owns the school—has its own defense company, Dark River Group.

Beetroot Academy has launched a Defense Tech Education track with specializations in Embedded Systems, Drones Firmware, and Computer Vision, as well as a separate program for non-technical professionals. Laba offers a course on managing defense companies with the co-founder of Buntar Aerospace. GoIT is promoting its “MilTech for Civilians” program through three entry paths. Defence Tech Academy launched in July with a model under which graduates repay the full cost of tuition after signing an offer with a partner company.

The best indication of the limits of automation is what the schools themselves are selling. Mate Academy, together with Dwarf Engineering, has launched the MilTech Recruiter course—a profession that Nova has just handed over to AI in its initial phase, while simultaneously marketing it as a career growth path. The program involves working with candidates who have combat experience, as well as recruiting electronics engineers, electronic warfare specialists, and UAV operators. MilTech adds to this anonymous hiring, polygraph testing, and NDAs—that is, an access regime in which an external AI agent is, by definition, impossible at the entry level.

What does this mean?

Automating the initial interview delivers measurable benefits where there are more candidates than needed and requirements can be standardized. The Nova case study confirms this with hard numbers, and companies engaged in mass, linear hiring should calculate these same cost savings. In segments where there are only one or two applications per opening, speeding up the hiring funnel doesn’t change anything, because there’s no one to screen. Costs shift from recruiting to training, and that’s where defense companies and the public employment service are currently directing their funds.

Candidates should interpret this data as a density map. The median of $3,500 reflects the market as a whole and is not a ceiling for a specific tech stack: according to the PwC barometer, the premium for AI skills has risen to 62% compared to 57% a year earlier, and salaries in roles where AI complicates rather than simplifies work have been growing 42% faster since 2021. Within the Ukrainian market, the trend is the same: there’s growing demand for Automation QA, senior Python developers, Go developers, and embedded systems engineers. Moving into a category where there are two applicants per opening instead of two hundred shifts your negotiating position more significantly than another hundred submitted resumes.
